BEING ABLE to partner with companies with a shared set of values and goals is very important in insurance, especially since these partnerships can have an extremely long life.
“We find that day-to-day operations are much more positive if your companies are well aligned in terms of their culture, values, and how they operate,” said Cameron Scott, Insurance Systems Inc.’s VP of sales and implementation.
This begins internally by making sure that your company’s work culture is one that promotes honesty and integrity, while also prioritizing actionable conversations with employees.
For Herbert, the most important time to build a positive work environment is during a new hire’s initial onboarding period.
“The first 90 days are so critical to making sure that people understand and align with the values of the company while also understanding what the expectations for their performance are,” he said.
“It’s also important to recognize people who demonstrate those values.”

“If you don't have leaders leading with integrity, it's a house of cards,” he added.
Moughon agreed, stating that closely aligned expectations bring attitude and culture to the equation, because they’re all connected.
“We strive to bring a lot of clarity regarding our expectations, and that drives an immense amount of engagement in our organization,” he said.
“Being feedback-driven gives us the opportunity to practice humility, while always seeking new ways to improve,” said James Moughon, VP of digital products at Praxent.
Moreover, the feedback needs to have positive intent and be supported by an underlying foundation of trust.
Once this culture has been developed, companies need to be able to sort through potential business partners, clients, and coworkers to prioritize an alignment in values.

“It's a time to be very deliberate and think about who the people are who are next in line for my job,” he said.
“We need to pinpoint what we should do to develop those people, and do that all the way through the organization.”
For Kretz, another way to build up a roster of dedicated employees has been through referral programs. Not only are existing employees incentivized through monetary bonuses, but they have also been able to recommend top-notch candidates.
“It's really helped bring some strong cultural fits to the organization,” he said.
Elsewhere, Insurance Systems Inc. has also implemented a wellness program, developed during COVID to help employees maintain physical and mental well-being and get them engaged beyond their professional obligations.

“We wanted to focus on people getting out of their houses and being active,” he said.
For each activity an employee completed, whether that was running a marathon or simply going to the gym, $5 was put into a pot that would accumulate over time and be donated to a charitable organization recommended by team members or customers.
“Not only were we able to get our employees engaged, but they were also able to make a contribution to a meaningful cause – it’s a win-win situation.”

One of the most surefire ways to create an unfavourable workplace culture is through broken promises.
“It often stems from leaders – either at the senior or mid-level, or frontline managers – whose actions don't align with their words or don't align with the vision and values of the organization,” Herbert said. “I call them karaoke leaders — they say all the right stuff, but they sound terrible. They don’t lead with those same principles.”
Fellow employees are able to see through these disingenuous personalities, who can degrade the culture.
